Why Leaders & Followers Disagree on Motivation

In my opinion, the reasons management and
employees are so different is because if a person
has ever been a manager or leader -- you realize
that what employees talk with you about, is not
interesting work for the most part, (in 15 years
of upper level management, I never had one ask me
for that... although we did discuss it) but what
they are really concerned about which is their
paycheck.

You give someone a raise, you change someone's pay
grade, you provide a merit or bonus
opportunity...and someone is at your door with a
question about why and when and what they are
going to get.

That is reality, at least in all the places I've
been. I've worked with people all over the world,
and I think people are essentially universal in
how they appear to their manager.

That's why what appears, is not what is real, yet
it is what seems motivating when managers are
asked to report on the espoused theory they hear
from employees.

Too many academics conduct studies and never are
in the positions and stress of management -- doing
your best to 'keep a whole lot of plates balanced
and running' in view of customer/stakeholder
issues. All it takes is managing about 200-400
people as a unit director and you get real issues
bubbling up...that management training NEVER
prepared you for and that is dealing with all the
issues that arise around pay, performance and
results.

The reason I think that what managers hear from
employees are their concerns about 'what they
get,' is in large part due to the idea that most
people are not happy with their work. Instead of
talking with managers about what they love to do
or the interesting work they are doing, they are
really working so that they have the rewards they
need from their 'job' to do What Really Matters!

In times like this--where confusion about why we
do what we do reigns—we have to be real careful
that we don't project our motivation or our modus
operandi onto others. While this seems simple and
most people are aware of how people are different
and respond differently, most people just don't
know how differently.

Dr. Steven Reiss from Ohio State University has
spent the past 10 years identifying from more than
100 years of motivational research, 16 different
motivational sensitivities. At Leadership
University, we've been using the instrument for
the past 4 years and it's quite amazing to see the
differences in people in terms of motivation.

Too many people use too simple of an approach
because something worked for them, or they have a
particular worldview. Motivation is intensely
personal, as well as situational in terms of how
these 'strivings' manifest or instrument through
behavior.

We're approaching a r/evolution in motivation, in
some ways as a result of understanding motivation
differently, but most of all from moving out of
the blank slate position where anybody can be
anything they want to be. This r/evolution has
been going on for some time, but is still not into
the mainstream because the mainstream is still
ensconced in 'blank slate' humanist models that
were the swing of the pendulum away from
nature/deterministic approaches.

We're still trying to figure out what employees
want as managers and leaders instead of finding
ways to ask people what motivates them. Reiss's
model allows us to do that and from there, we can
identify ways to design our leadership to speak to
or align with what people want from their 'jobs.'
In the meantime, we'll find that most people are
still playing carrot and stick, or worse
projecting what they find motivating onto their
leadership design.

for the satisfaction that comes from living a life
that matters. IN CPR, we'll communicate the
natural design process that can be employed to

higher levels of resilience as we encounter
increasing levels of uncertainty.

The only thing that becomes certain in uncertainty
is our ability to feed our souls with meaning,
contribution and collaboration.

individual’s Reiss Profile, you know what will and

tested on both the Reiss Profile and Myers Briggs,
more than 90 percent liked seeing both results and
said the findings were compatible. The Reiss
Profile is backed by more than 25 peer-reviewed
scientific publications and is regarded by many
who have used it as a highly accurate assessment
tool.

Steven Reiss is Professor of Psychology &
Psychiatry at the Ohio State University. A
graduate of Dartmouth College and a Yale
University Ph.D., Dr. Reiss has won three national
research awards. He ranks in the upper one
percent of psychologists in terms of the frequency
with which other researchers have cited his work
in their peer-reviewed publications. Dr. Reiss is
